山(shan)西凱碩(shuo)文(wen)(wen)化傳媒公(gong)司(si)作為山(shan)西焦煤霍州煤電首家(jia)混改(gai)企業,年(nian)初籌劃,6月(yue)(yue)16日公(gong)司(si)改(gai)制成(cheng)立。今年(nian)上半(ban)年(nian),該公(gong)司(si)取(qu)得了(le)(le)(le)不(bu)菲(fei)的成(cheng)就:4月(yue)(yue)份(fen)承攬了(le)(le)(le)12部(bu)視頻制作業務;5月(yue)(yue)10日到6月(yue)(yue)16日,發(fa)行《煤礦安全(quan)生產(chan)系統及工(gong)藝流程演示》等81套(tao)(tao)視頻以及3300本《自救互救知識手冊(ce)》,產(chan)品銷售覆蓋(gai)全(quan)國兩(liang)個直轄市20個省(sheng)份(fen)86家(jia)企事業單位;截至6月(yue)(yue)底,累計發(fa)行視頻產(chan)品2406套(tao)(tao),紙質產(chan)品36050套(tao)(tao),實(shi)現(xian)銷售收(shou)入458萬元(yuan)、利潤78萬元(yuan)。“之所(suo)以發(fa)展(zhan)這么快,是因為我們(men)實(shi)行了(le)(le)(le)混合所(suo)有制,讓員(yuan)工(gong)能夠以勞動者和所(suo)有者的雙重身份(fen)積極(ji)參(can)與企業的生產(chan)經營活動,極(ji)大促進了(le)(le)(le)公(gong)司(si)的發(fa)展(zhan)。”山(shan)西凱碩(shuo)文(wen)(wen)化傳媒公(gong)司(si)總經理呂珺說。

山(shan)(shan)西凱碩(shuo)(shuo)文(wen)化傳媒有(you)(you)限(xian)(xian)公(gong)(gong)(gong)司(si)(si)(si)是由(you)山(shan)(shan)西焦煤(mei)(mei)(mei)霍州煤(mei)(mei)(mei)電豐(feng)峪(yu)(yu)(yu)煤(mei)(mei)(mei)業(ye)、山(shan)(shan)西奧(ao)嘉雅標識制作有(you)(you)限(xian)(xian)公(gong)(gong)(gong)司(si)(si)(si)和凱碩(shuo)(shuo)傳媒公(gong)(gong)(gong)司(si)(si)(si)34名(ming)員(yuan)(yuan)(yuan)(yuan)工(gong)(gong)(gong)(gong)分別(bie)按照70.9%、10%、19.1%的比率出資共(gong)同組(zu)建的合資公(gong)(gong)(gong)司(si)(si)(si)。公(gong)(gong)(gong)司(si)(si)(si)注冊資本為500萬元,經過先后4次招(zhao)(zhao)聘山(shan)(shan)西焦煤(mei)(mei)(mei)霍州煤(mei)(mei)(mei)電的轉崗分流員(yuan)(yuan)(yuan)(yuan)工(gong)(gong)(gong)(gong),目前,公(gong)(gong)(gong)司(si)(si)(si)有(you)(you)員(yuan)(yuan)(yuan)(yuan)工(gong)(gong)(gong)(gong)50人,其中(zhong)40名(ming)正(zheng)式員(yuan)(yuan)(yuan)(yuan)工(gong)(gong)(gong)(gong),10名(ming)社(she)會招(zhao)(zhao)聘員(yuan)(yuan)(yuan)(yuan)工(gong)(gong)(gong)(gong)。公(gong)(gong)(gong)司(si)(si)(si)設(she)有(you)(you)董(dong)事(shi)(shi)會和監(jian)(jian)事(shi)(shi)會。董(dong)事(shi)(shi)有(you)(you)5名(ming),其中(zhong)3名(ming)董(dong)事(shi)(shi)由(you)股(gu)東豐(feng)峪(yu)(yu)(yu)煤(mei)(mei)(mei)業(ye)委(wei)(wei)(wei)派(pai),1名(ming)董(dong)事(shi)(shi)由(you)股(gu)東奧(ao)嘉雅公(gong)(gong)(gong)司(si)(si)(si)委(wei)(wei)(wei)派(pai),1名(ming)董(dong)事(shi)(shi)由(you)34名(ming)員(yuan)(yuan)(yuan)(yuan)工(gong)(gong)(gong)(gong)股(gu)東推選。監(jian)(jian)事(shi)(shi)有(you)(you)3名(ming),其中(zhong)1名(ming)監(jian)(jian)事(shi)(shi)由(you)股(gu)東豐(feng)峪(yu)(yu)(yu)煤(mei)(mei)(mei)業(ye)委(wei)(wei)(wei)派(pai),1名(ming)監(jian)(jian)事(shi)(shi)由(you)股(gu)東奧(ao)嘉雅公(gong)(gong)(gong)司(si)(si)(si)委(wei)(wei)(wei)派(pai),1名(ming)員(yuan)(yuan)(yuan)(yuan)工(gong)(gong)(gong)(gong)監(jian)(jian)事(shi)(shi)由(you)員(yuan)(yuan)(yuan)(yuan)工(gong)(gong)(gong)(gong)代表大(da)會或其他形(xing)式民主(zhu)選舉產生。
開(kai)拓市場抓提升
2017年是公(gong)司實(shi)行(xing)混改(gai)(gai)的關鍵時(shi)期(qi),為(wei)讓(rang)團(tuan)(tuan)(tuan)隊成(cheng)員充(chong)分理(li)解混合所(suo)有制(zhi)改(gai)(gai)革的必要(yao)性,形成(cheng)共識,該(gai)公(gong)司確定了增強團(tuan)(tuan)(tuan)隊理(li)解能力(li),培(pei)養團(tuan)(tuan)(tuan)隊責任能力(li),提高團(tuan)(tuan)(tuan)隊執行(xing)、學習、績效、和諧(xie)能力(li)的“一(yi)增強、一(yi)培(pei)養、四提高”團(tuan)(tuan)(tuan)隊建設管理(li)模式(shi),使團(tuan)(tuan)(tuan)隊成(cheng)員樹立起正確的價值觀。
根據相關文(wen)件要(yao)求,該(gai)公(gong)(gong)(gong)司對入(ru)股(gu)(gu)的員(yuan)(yuan)(yuan)工(gong)數(shu)量(liang)和占比(bi)(bi)嚴(yan)格(ge)進行了規(gui)(gui)定和限制(zhi)。只(zhi)有(you)正式員(yuan)(yuan)(yuan)工(gong)可(ke)以入(ru)股(gu)(gu),外聘(pin)員(yuan)(yuan)(yuan)工(gong)不(bu)可(ke)入(ru)股(gu)(gu)。且公(gong)(gong)(gong)司副經(jing)(jing)理(li)以上(shang)級別的3人入(ru)股(gu)(gu)均不(bu)能超過(guo)5萬元,占比(bi)(bi)均不(bu)可(ke)超過(guo)1%;財務(wu)經(jing)(jing)理(li)、銷(xiao)售經(jing)(jing)理(li)和辦(ban)公(gong)(gong)(gong)室主任以及團隊(dui)5個(ge)組長,入(ru)股(gu)(gu)均不(bu)能超過(guo)4.5萬元,占比(bi)(bi)不(bu)能超過(guo)0.9%;其他普通成員(yuan)(yuan)(yuan)入(ru)股(gu)(gu)不(bu)能超過(guo)4萬元。在符合入(ru)股(gu)(gu)比(bi)(bi)例(li)規(gui)(gui)定的基礎(chu)上(shang),員(yuan)(yuan)(yuan)工(gong)入(ru)股(gu)(gu)采取自愿(yuan)原則。同時,公(gong)(gong)(gong)司推行“3511”工(gong)資(zi)分(fen)配管理(li)辦(ban)法,按照崗位技能30分(fen)、工(gong)作績效50分(fen)、勞(lao)動紀律10分(fen)、執行力10分(fen)的比(bi)(bi)例(li)實(shi)行工(gong)資(zi)分(fen)配,發揮員(yuan)(yuan)(yuan)工(gong)主動性,提高員(yuan)(yuan)(yuan)工(gong)工(gong)作積極性。
“改制后,公司就(jiu)要(yao)自負盈虧,入股的每個人都感覺(jue)壓力(li)(li)更(geng)(geng)大了,不過,大家覺(jue)得,這樣(yang)才是真正的自力(li)(li)更(geng)(geng)生。”山西凱碩傳媒文化公司文案策劃(hua)組組長劉宏說。
自力更生,多勞多得。實行混改制充分激發起了公司員工的(de)積極性和創(chuang)造(zao)力,極大地提高了團隊工作效(xiao)率。
3月(yue)份(fen),該公司兩個項目(mu)部僅用10天(tian)時間(jian)分(fen)別完成了兩部技能大師參賽(sai)片和一部演示片的(de)制(zhi)(zhi)作任(ren)務。4至5月(yue)份(fen),該公司承攬了12部視頻制(zhi)(zhi)作業務,時長共計(ji)262分(fen)鐘,與去年同期相比(bi),制(zhi)(zhi)作效率提(ti)高了近5倍。而(er)實行混改后,員(yuan)工的(de)工資與去年相比(bi),每個月(yue)都(dou)能提(ti)高500元(yuan)左右。
“雖然工資增幅不大,但(dan)是足(zu)以激發大家(jia)工作(zuo)的積極性,每個人干勁(jing)兒都很足(zu)。”劉宏(hong)說。
12部視頻片制(zhi)作(zuo)、12類產品研(yan)發,隨著該公司承(cheng)攬制(zhi)作(zuo)業務(wu)的不斷增多,為保證(zheng)產品制(zhi)作(zuo)質(zhi)量,該公司制(zhi)訂了(le)(le)《弘(hong)揚“工(gong)(gong)匠”精神,推(tui)(tui)動(dong)技術(shu)提(ti)(ti)升(sheng)實施辦法》。該公司在(zai)團隊內部推(tui)(tui)行“四方式,兩(liang)激勵”機(ji)制(zhi),讓(rang)員工(gong)(gong)主動(dong)自學、互學,積極參與專(zhuan)(zhuan)業培訓輔(fu)導、探討(tao),并設(she)立技能(neng)提(ti)(ti)升(sheng)獎和技術(shu)創新創效(xiao)獎,多措并舉提(ti)(ti)升(sheng)員工(gong)(gong)的動(dong)畫調節、燈光、渲(xuan)染、人物綁定、特效(xiao)材質(zhi)等技術(shu),使得員工(gong)(gong)專(zhuan)(zhuan)業技術(shu)得到了(le)(le)動(dong)漫業內專(zhuan)(zhuan)家的認可。

上半(ban)年,該公(gong)司(si)與(yu)國家安(an)(an)監總局宣教(jiao)(jiao)中(zhong)心聯合發行(xing)了《機動車交通事故安(an)(an)全警(jing)示教(jiao)(jiao)育片》《煤礦(kuang)安(an)(an)全生產(chan)系統及工藝流程(cheng)演示》等6種視(shi)頻教(jiao)(jiao)育片及《自救互救知(zhi)識教(jiao)(jiao)育手(shou)冊》等7種產(chan)品(pin)。截至6月底,以(yi)上產(chan)品(pin)共(gong)發往全國51家企(qi)事業單位,省外共(gong)發行(xing)81套視(shi)頻產(chan)品(pin)和3300套紙(zhi)質產(chan)品(pin),真正實(shi)現了“走出山(shan)西,走向全國”的(de)發展目標(biao)。
打造(zao)品牌促發(fa)展
經過半年(nian)的(de)運營發展(zhan),該(gai)公司(si)在制度、技術、團隊、產品、市場(chang)開拓、產品增值(zhi)等方面實現(xian)了跨越式發展(zhan)。
